In many organizations, the conversation about AI has moved faster than people's ability to use it effectively. Some leaders have turned on tools like Claude and ChatGPT, declared a new era of productivity, then expected transformation to follow. Instead, many are seeing uneven adoption, pockets of experimentation and an undercurrent of concern.
The data confirms what most leaders already feel. While
McKinsey’s "The State of AI in 2025" report
found that nearly 90% of organizations use AI in at least one business function, far fewer have translated that into meaningful performance gains. Meanwhile, Gallup reported that
49% of U.S. workers "'never' use AI in their role
."
Tools are on, but people aren't fully engaged. Often, the issue is a gap between access and fluency. Access is easy to get, but fluency means learning when to use AI, how to frame strong prompts, how to evaluate outputs and how to apply AI responsibly while maintaining human judgment. It takes time, intention and practice to build, and this is where HR and people leaders can make a real difference.
The AI Confidence Gap
Many organizations treat AI enablement as a moment instead of a journey; tools are switched on overnight, then leaders host a launch webinar and share a policy document.
